Some working days require more effort than meets the eye. A person completes the agreed work, and at the same time solves an interruption, an unclear request or an obligation that the plan did not foresee.
This should be taken into account when evaluating the work. The result is important, but it is worth asking what the conditions were and how much additional work was involved.
Recognition of effort is not a substitute for organizational change. If the same people are constantly compensating for the lack of a clear process, the company is not supporting them enough. Professionalism also includes the ability to raise a problem in time, without the requirement to prove again every morning how much we can endure.
