A team does not gain independence simply because we tell it to take on more responsibility. People need to know which decisions they can make and what resources they have to carry them out.

If every small matter requires going back to the manager, the work remains dependent on that person's time. It helps to agree on boundaries: what someone handles alone, what they inform the team about, and when they seek a further assessment.

Trust then becomes visible in the actual room people have to work. The manager remains available for support while accepting that others may choose a different approach. Independence does not require an absence of oversight, but oversight that serves a purpose and does not undermine the authority already agreed upon.
